University Workers’ Happiness Depends on Support, Not Just Rules

In a Malaysian public university, researchers looked at how leaders, teamwork, help from colleagues, and personal confidence affect staff happiness. They used both surveys and interviews to get a full picture.
First, they asked 522 staff members about their jobs. The data were analyzed with a statistical method that checks how different factors connect. Then, they talked to eight staff members in more detail.
The results were surprising. When employees felt supported, their confidence grew. But strict leadership actually lowered that confidence. Regular teamwork did not change confidence at all. Confidence was the key: people who felt capable reported higher happiness.
Interviews added depth. Helpful leaders boosted well‑being, while constant watching, vague rules, and heavy workloads hurt confidence and mental health. The study shows that in universities, what makes people happy can depend on the specific context rather than a one‑size‑fits‑all rule.
